Does every single new member get a big? If so, how does that all work?

Yes all new members get a big sister, typically but not always an active sophomore. Almost all groups match little's/bigs from a list done by the girls themselves ... matching who the new members request with who the sophomores request. Each group has a unique way of revealing big/little.
